Good Afternoon,



We are looking at launching a bonus scheme and need a health and safety objective that all departments across the business from Offices to the factory can follow and implement.



We cannot use accidents as this is already covered in another section.



Any help would be greatly appreciated.

Hi Lewis,

Do you score your H&S inspections? If so this could be a case of linking the highest scoring department to your bonus.

If not, maybe this could be changed to support the scheme?

I introduced one linked to leading and lagging indicators - point scored out of 100. 25% was on lagging and 75% on the proactive elements of SHEQ.

It does need a fair amount of honesty like all of them so we used the local safety committees to score it (unionised) with me as a quality check during senior leader appraisals. Seemed to work well.

Much better than inspections would be audits - as they should be about assessing the effective implementation of the OSH Management System that drives all OSH-related activities. But of course, that works only if you have a well-documented, generic OSH-MS that applies to the whole organisation (not necessarily every part of the OSH-MS to every part of the organisation, just the relevant activities).

Also, since a lot of OSH outcomes can be a bit random, far better to have a single system that affects everyone's bonus in a similar way - including the Board of course, as they set the whole tone for what people consider important! In that way, the H&S Bonus scheme will encourage sharing of good practices, etc. rather than 'competition'.

I've also wondered about this.

One idea that occurred to me was to link a bonus with attending a safety related course. The one I started with was a safety awareness course for line managers. This was about 90 minutes, but billed as lasting 2 hours. This meant they were happy to get some extra time in their day. But it also challenged them to think about safety.

Another thought would be to base it on proactive suggestions and ideas - if there is a bonus offered for coming up with ways to improve safety then the incentive is there for people to actually give it some serious consideration rather than giving it the lip service it often receives?

If people/departments putforward suggestions, it is omportant thatr they are seen to be given serious consideration and if proven to be feasibloe ideas then try to get the individuals involved with the decision making process to get it implemented - give them some ownership to the project and they'll tend to ensure it is followed through.

Don't do it as it often has the opposite effect!

Apart from the under-reporting aspect that often comes with KPI based rewards, how do you make it so everyone in the company can have the same chance as anyone else to get the bonus? how do you keep it fair? if the same person / department always wins it will have a demoralising effect on everyone else!

We once looked at something as simple as Managers giving out a free breakfast voucher for the canteen to people they spot being pro-active towards safety on walkarounds. It ended up only being given to people in the Warehouse they liked, Drivers were never seen and no one did office safety tours!

Incentive based safety bonuses are a minefield!

Be very careful if your going down this road.

What if I "decide" to go and have a small "trip" in someone else's department, so that my department win!
What if my department has lots of trainees?
What if your department is office based, and I work in production?
What if I do my job safely, I get a bonus (should I not be doing that anyway)
What if I have an accident, but my peers tell me not to report, as it will affect their bonus?

As previous posts mention, you will need to be very careful in deciding what you are going to score on. As you state it will be and objective as part of a larger scheme

I personally would not be scoring on accident reporting - I can't believe that anyone would think it a good idea.

If you were to score on inspections or sample audits they would have to be fair if your departments work was varied. A lot more hazards in production compared to the finance office; but a lot more opportunities to show safe working as well.
